The Mediating Effect of the Self-esteem between the Relationship of the Burnout and the Job Satisfaction of Professionals in Welfare Centers for the Disabled

<요 약>
본 연구는 장애인지역사회재활시설 종사자의 소진이 직무만족에 미치는 영향과 자아존중감의 매개효과를 검증하였다. D광역시와 C도의 14개 장애인복지관에서 종사하는 전문인력 355명의 설문 응답 자료를 분석하였다. 자료분석은 SPSS와 AMOS 18.0을 활용하여 빈도분석과 상관관계분석을 실시하였다. 측정모형에 대한 적합성의 확인을 위해 확인적 요인분석을 활용했고 자아존중감의 매개효과를 확인하기 위해 부트스트랩 검증을 실시하였다. 소진의 직무만족에 대한 유의미한 영향과 자아존중감의 매개효과를 검증하였다. 직무만족을 향상시키기 위한 방안을 제시하면 다음과 같다. 소진을 감소시키기 위해 감정노동의 관리, 적절한 슈퍼비전의 제공, 전문교육의 활성화 등이 필요하다. 자아존중감을 높이기 위해 직무환경의 개선, 사회적 지지의 제공, 조직공정성의 향상 등이 필요하다.

<Abstract>
The research verified the relationship between the burnout and the job satisfaction of professionals in the community rehabilitation centers for the disabled. This also analyzed the mediating effect of self-esteem between the two variables. A survey of 355 professionals in the 14 centers of D Metropolitan City and C Province was conducted. The analysis results are as follows. The professionals’ burnout influenced the job satisfaction negatively and the mediating effect of self-esteem between the burnout and the job satisfaction was testified. Based on this analysis findings, some measures can be suggested to improve professionals’ job satisfaction. For the reduction of burnout, we need the management of emotional labor, the provision of proper supervision, and the activation of specialized education. To increase professionals’ self-esteem, it is necessary to improve the job environment, provide social support, and enhance organizational justice.
