군무원의 의사소통능력과 조직몰입의 관계: 공동체의식의 매개효과

<요 약>

군무원들이 지각한 자신의 의사소통능력과 조직몰입 및 공동체의식의 관계를 살펴보고 의사소통 능력과 조직몰입의 관계에서 공동체의식이 매개역할을 하는지 알아보았다. 연구는 D시에 소재한 군부대 군무원 367명을 대상으로 실시되었다. SPSS / WIN 20.0을 사용하여 자료분석을 하였으며, 매개효과 검증을 위해 Baron과 Kenny (1986)의 매개효과 검증 및 Sobel 검증을 수행하였다. 첫째, 주요 변인들 간의 상관분석 결과, 의사소통능력은 조직몰입 및 공동체의식과 정적으로 유의한 상관 관계에 있다. 또한 공동체의식과 조직몰입도 정적으로 유의한 상관관계가 있었다. 둘째, 의사소통 능력과 조직몰입의 관계에서 공동체의식의 매개효과를 검증 결과, 의사소통능력과 조직몰입의 관계에서 공동체의식이 부분매개 하는 것으로 나타났다. 이것은 의사소통능력이 조직몰입에 직접적인 영향을 미치기도 하지만, 의사소통능력이 공동체의식을 향상시켜 조직몰입도를 증가시킨다는 것을 의미한다. 따라서 군무원들의 조직몰입을 향상시키기 위해서는 군대 내에서 의사소통능력을 향상 시켜주는 동시에 공동체의식을 효과적으로 향상시키는 방법이 필요함을 시사한다.

<Abstract>

This study was conducted to investigate the mediating effect of civilian workers' communication ability, sense of community and the relationship between communication ability, sense of community and organizational commitment. For this purpose, this study executed the following survey to 367 civilian workers in City D in Gangwon-do, Korea. For basic statistical processing such as correlation analysis, SPSS / WIN 20.0 was used and to verify the mediators, the mediating effect verification and the Sobel verification of Baron and Kenny(1986) were conducted. First, the correlation between communication ability and organizational commitment, sense of community and organizational commitment, communication ability and sense of community all showed a significant positive correlation. Second, it showed that sense of community partially affected the relationship between civilian workers' communication ability and organizational commitment. To help civilian workers organizational commitment their military life, it needs to consistantly improve thier working environment so that soldieres can reach out to upper class to develop communication ability and sense of community.
